David Liddle, CEO of The TCM Group, President of the People and Culture Institute and Editor-in-Chief of The People Leader magazine, tells Darcy Mehta why the grievance procedure is the most common cultural problem he finds inside high-performing organizations. His argument: a process built on right and wrong, win and lose teaches people to blame and defend, and that behavior becomes the culture. He sets out what replaces it: a transformational culture built on people, purpose, values and dialogue, and the Resolution Framework he created as an alternative to grievance and disciplinary procedures.
In this episode:
Why command-and-control HR models, built to manage the employee as a risk, no longer work
The grievance procedure as the signal of a blame culture: "blame, shame, punish and destroy"
The employee handbook test, and why David compares legacy HR to a casino where the house always wins
The question he has asked for 25 years: who benefited from your last grievance process?
The cost of workplace conflict in the UK, which he puts at 28 billion pounds a year, about a thousand pounds per employee
Making the business case for fairness and justice to a board: four kinds of value, and people functions that are "drowning in data, but starving for wisdom"
Why culture change stalls: it becomes an initiative, or it gets subcontracted to HR
The 90-day non-negotiable: go and listen to your people
How real-time employee listening helps leaders spot cultural drift early and act on it
Questions this episode answers
What is a transformational culture?
In David Liddle's model, it is a culture that puts people, purpose and values at the heart of the organization and manages working relationships through dialogue, coaching, facilitation and mediation instead of rigid policies and command and control.
What is the Resolution Framework?
It is David Liddle's alternative to traditional grievance and disciplinary procedures. It looks at what each party needs and builds a resolution around restorative practice and dialogue. He says more than 2,000 organizations have adopted it.
How can people leaders detect cultural drift early?
David's answer is to listen and then act. Real-time employee listening platforms like CultureMonkey give managers and leaders the data to spot problems early and resolve them as close to the source as possible.
This is episode 3 of Culture Litmus, the Season 07 series on the gap between what organizations claim about their people and what they can evidence.
