Papayo refused to build the fully autonomous AI interviewer some investors wanted. The company lost potential investment because of that decision. Rico Fernando still believes it was the right one: candidates do not want to be interviewed by machines. Technology can support the work before and after the conversation, but the interview itself should remain human. In Episode 6 of Papayo Radio, John McCaffrey and Rico follow the real work of a recruiter—from understanding the role and defining the job to sourcing, matching, outreach, interviews and candidate trust. The conversation begins with human intuition. Rico explains what working with horses taught him about emotion, intent and reading a room—and why recruiters need those same instincts when they are trying to understand whether a person fits a role, a team and an organization. They then confront the stranger side of AI-assisted hiring. Rico describes interviewing a candidate who appeared to be using AI to answer in real time. Once the candidate finally appeared on camera, he could not independently explain the experience or knowledge represented in his application. That story opens a larger question: what happens when people stop learning because a machine can produce the answer? AI can increase speed, but without enough underlying knowledge, recruiters and candidates lose the ability to judge whether an answer is true, useful or relevant. Rico also challenges one of recruiting technology’s favorite claims: that more candidates automatically create better hiring. A platform can display 5,000 profiles, but that number means very little when most are irrelevant. The real value lies in understanding the role precisely, narrowing the field responsibly and helping recruiters spend time with the people who are genuinely worth speaking to. The episode closes with practical lessons on writing result-driven job descriptions, creating individualized outreach at scale, making interviews feel like conversations, using hobbies and passion as human signals, and testing whether someone can explain how they actually achieved the results listed on their CV. The central idea is simple: automate the repetitive work, strengthen the recruiter’s judgment and protect the human conversation.
